Work–family conflict and organisational citizenship behaviour: empirical evidence from Spanish employees

Abstract

Based on conservation of resources theory, this study examines the influence of work-to-family conflict (WFC) and family-to-work conflict (FWC) on three dimensions of organisational citizenship behaviour (OCB) among Spanish employees in various industries. Using structural equation modelling, significant negative relationships were found between FWC and OCB directed towards the individual and task citizenship behaviour. No significant relationships were found between WFC and any of the three dimensions of OCB. Multi-group analysis revealed significant gender differences in several relationships.

De acuerdo con la teoría de la conservación de recursos, este estudio investiga la influencia del conflicto trabajo-familia (WFC), y vice versa (FWC), en tres dimensiones del Organizational Citizenship Behaviour (OCB), considerando trabajadores de diferentes sectores industriales para España. Utilizando un modelo de ecuaciones estructurales (structural equation modelling) se encuentra una relación negativa entre las percepciones del conflicto familia-trabajo (FWC) y dos dimensiones del OCB (OCBI y OCBT), aunque no existe evidencia significativa de la relación entre las percepciones del conflicto trabajo-familia (WFC) y las dimensiones del OCB. El análisis por grupos muestra diferencias significativas en los resultados entre mujeres y hombres.
