Múltiples focos de identificación en las organizaciones: comparación de su poder predictivo sobre los resultados grupales, profesionales y organizacionales

Resumen

El principal objetivo de este estudio ha sido mostrar la existencia de diferentes focos de identificación en la vida de las organzaciones: grupal, personal y organizacional y sus relaciones con actitudes y conductas de los empleados. El análisis factorial confirmatorio con una muestra de empleados (N= 133) mostró la identificación grupal, profesional y organizacional como dimensiones diferentes aunque relacionadas. A través de un modelo de ecuaciones estructurales se prueba que cada foco de identificación será mejor predictor de los resultados en su mismo plano y peor predictor de los resultados en diferentes planos. Los resultados se discuten de cara a sus implicaciones teóricas y aplicadas.

Abstract

The main purpose of this study has been to show the existence of different foci of identification into organizational life: group, professional and organizational, and their relationship with employees' attitudes and behaviors. Confirmative factor analysis with a sample of employees (N= 133) showed group, professional and organizational identification as different but related dimensions. Through a structural equation model it has been proved that each focus of identification will be a better predictor of outcomes at the same level and a worse predictor of outcomes at different levels. Results have been discussed regarding their theoretical and practical implications.
