¿Cómo influyen los cambios culturales sobre el contrato psicológico entre el trabajador y la organización?

How do cultural changes influence psychological contract between workers and the organization?

Resumen

Se parte de una doble constatación: i) se está dando un cambio en el entorno laboral: de un entorno mecanicista se está pasando a un entorno definido por la creación del conocimiento y la innovación; ii) se está dando un cambio en el modelo de gestión de la organización: la mayor participación del trabajador del conocimiento en la gestión de la organización conlleva la exigencia de un liderazgo más compartido. Estos cambios suponen cambios culturales que, en algunas organizaciones, dan lugar a conflictos culturales que afectan a la confianza entre trabajadores y la organización y al contrato psicológico. Se subraya la relación entre confianza en la organización y cumplimiento del contrato psicológico y se analizan los factores organizativos que afectan a la confianza de los trabajadores en la organización.

Abstract

The work presented here starts from a double finding: i) a change is taking place in the labour environment: from a mechanistic environment to an environment defined by the creation of knowledge and innovation; ii) a change is taking place in the model of management in organizations: a higher participation of the “knowledge worker” in the management of organizations leads to a demand of a shared leadership. Those changes also entail cultural changes that, in some organizations, give rise to cultural conflicts. Cultural conflicts, in turn, affect negatively both the relationship of trust between workers and the organization and the psychological contract. The relationship between trust in the organization and the fulfilment of the psychological contract is emphasized and the role played by the organizational factors affecting the workers' degree of confidence in the organization is analyzed.
