Influences of developmental job experience and learning goal orientation on employee creativity: mediating role of psychological empowerment

ABSTRACT

Creativity has emerged as a key topic in human resource development (HRD) research. Although psychological empowerment has been considered the link between goal orientation or task characteristics and employee creativity, there is a lack of comprehensive research on this relationship. The purpose of this study was to examine the role of psychological empowerment in linking developmental job experience and learning goal orientation with employee creativity, using data from a longitudinal and multi-source survey of nurses and their supervisors in a Japanese hospital (n = 218). The results of structural equation modelling show that psychological empowerment has a full mediating effect on the relationship between developmental job experience and employee creativity, as well as on that between learning goal orientation and employee creativity. This study suggests that psychological empowerment links situational and personal factors with employee creativity.
